پیشایندهای رفتار نوآورانه کارکنان؛ با تاکید بر نقش کار معنادار، کامیابی در محیط کار و خود رهبری کارکنان

چکیده

زمینه و هدف: طبق مطالعات دانشمندان، رفتار نوآورانه کارکنان می‌تواند، منبع مزیت رقابتی برای سازمان باشد، لذا، پژوهش حاضر با هدف بررسی پیشایندهای رفتار نوآورانه کارکنان؛ با تاکید بر نقش کار معنادار، کامیابی در محیط کار و خود رهبری کارکنان در شرکت بیمه رازی انجام شد.
روش‌شناسی: روش پژوهش حاضر از نظر هدف، کاربردی و از نظر ماهیت و روش گردآوری داده‌ها توصیفی - همبستگی می‌باشد. جامعه آماری این پژوهش، کلیه کارکنان شرکت بیمه رازی (400 نفر) می‌باشد که حجم نمونه 196 نفر از طریق نمونه‌گیری تصادفی ساده تعیین شد. ابزار گردآوری داده‌ها، پرسشنامه‌های استاندارد بود که روایی پرسشنامه با استفاده از نظرات تعدادی از خبرگان این حوزه مورد تایید قرار گرفت و پایایی نیز از طریق ضریب آلفای کرونباخ و پایایی ترکیبی تایید شد.
یافته‌ها: یافته‌های پژوهش نشان داد که مبادله رهبر- عضو بر کار معنادار، کامیابی در محیط کار و خود رهبری اثر مثبت و مستقیمی دارد؛ همچنین تاثیر کار معنادار بر کامیابی در محیط کار؛ تاثیر کامیابی در محیط کار بر رفتار نوآورانه و خود رهبری؛ و تاثیر خود رهبری بر رفتار نوآورانه نیز تایید گردید.
نتیجه‌گیری: نتایج پژوهش نشان داد که مبادله رهبر- عضو و کار معنادار، پیشایندهای جدیدی برای ایجاد کامیابی در محیط کار و رفتار نوآورانه کارکنان به شمار می‌روند و همچنین نتایج نشان داد که چگونه رهبران می‌توانند با توجه به این عوامل، به ارتقا کامیابی کارکنان در محیط کار که در نهایت، خود رهبری و رفتار نوآورانه را به دنبال دارد، بپردازند.
