چکیده
زمینه و هدف: در عصر تحول دیجیتال و افزایش پیچیدگی‌های محیطی، سازمان‌ها به‌ویژه در صنعت بانکداری با ضرورت بازنگری در شیوه‌های توسعه سرمایه انسانی مواجه‌اند. بانک‌های دولتی به عنوان بخشی از نظام اداری، به دلیل ماهیت خدمات عمومی و مسئولیت‌های خود در قبال جامعه و دولت، نیازمند مدیرانی توانمند و کارآمد هستند. یکی از رویکردهای نوین، بهره‌گیری از مربی‌گری به‌عنوان ابزاری برای توانمندسازی و رشد حرفه‌ای مدیران است. بر این اساس، در پژوهش حاضر به ارائه الگوی الزامات زمینه‌ای توسعه مدیران با رویکرد مربی‌گری پرداخته می‌شود.
روش‌شناسی: پژوهش حاضر از نظر هدف، کاربردی و از حیث روش گردآوری داده‌ها، کیفی است. جامعه آماری این مطالعه را مدیران ارشد و خبرگان صنعت بانکداری تشکیل می‌دهند که پس از رسیدن به اشباع نظری، تعداد آن‌ها به ۱۵ نفر محدود شد. انتخاب نمونه‌ها به‌صورت هدفمند صورت گرفت. روش گردآوری داده‌ها به‌صورت میدانی و کتابخانه‌ای بوده و برای جمع‌آوری اطلاعات از چک‌لیست و مصاحبه نیمه‌ساختاریافته استفاده شد. در تحلیل داده‌ها نیز از استراتژی تحلیل مضمون (تماتیک) با بهره‌گیری از نرم‌افزار مکس‌کیو‌دی‌اِی استفاده شده است.
یافته‌ها: بر اساس تحلیل داده‌های پژوهش،  الزامات زمینه‌ای توسعه مدیران با رویکرد مربی‌گری در 6  مضمون فراگیر شامل ساختار، فرآیندهای سازمانی تسهیل‌گر توسعه، فناوری (تکنولوژی)، فرهنگ سازمانی، استراتژی منابع انسانی و رفتار حرفه‌ای مدیران و کارکنان، 30 مضمون سازمان‌دهنده و 90 مضمون پایه تقسیم‌بندی شدند.
نتیجه‌گیری: نتایج پژوهش نشان داد که توسعه اثربخش مدیران با رویکرد مربی‌گری مستلزم فراهم بودن مجموعه‌ای از الزامات زمینه‌ای است که در قالب شش مضمون فراگیر شناسایی شدند. این مضامین در سطوح پایین‌تر چارچوبی نظام‌مند برای طراحی و اجرای برنامه‌های توسعه مدیران بر مبنای مربی‌گری در سازمان‌ها به ویژه در صنعت بانکداری فراهم می‌سازد. این یافته‌ها می‌توانند مبنایی برای سیاست‌گذاری منابع انسانی و طراحی مداخلات توسعه‌ای اثربخش در سازمان‌های دولتی و خصوصی باشند.
